A few weeks ago, I sat on a panel at Grand Valley State University College of Computing's IS/IT advisory board alongside other information security and technology leaders from West Michigan companies. The discussion was supposed to focus on curriculum alignment — making sure students graduate with skills that match what employers need.

It became something else entirely.

Halfway through, one of the instructors asked a question that stopped the room: "If AI agents are going to automate the entry-level work we've been training students for, what exactly should we be teaching them?"

No one had a clean answer. What became clear, though, was that the instructors were beginning to realize they were going to have to completely rethink education over the next few years — not because of some distant future scenario, but because the job market their students will enter in 2027 and 2028 may look fundamentally different from the one that exists today. Major kudos to the CoC for convening this conversation early. Many institutions are still in denial about the scale of the disruption coming.

A week later, CEO Bill McDermott told CNBC that unemployment for new college graduates could reach the mid-30% range within the next few years as AI agents take over entry-level business tasks. He wasn't speculating about technology capabilities. He was describing what his company is already selling to enterprise customers.

The Pipeline Choke Problem

Gartner analysts have warned about a phenomenon they call "pipeline choke" — when senior staff delegate routine work to AI instead of junior employees, organizations capture immediate productivity gains but starve their future talent pipeline. The mundane tasks that entry-level workers once used to develop expertise — data entry, basic troubleshooting, simple customer inquiries — are exactly the work that AI agents handle most effectively.

The traditional model assumed a stable career ladder: hire entry-level workers, let them learn through repetition on low-stakes tasks, promote them as they develop competence, eventually they become the senior staff who train the next generation. AI agents short-circuit this progression by eliminating the bottom rungs.

Gartner projects that 32 million jobs will be significantly transformed by AI each year in the near term, with jobs most at risk being those focused on workflows like service desk roles, business analysts, and project managers. These aren't factory jobs or manual labor positions. These are the white-collar roles that four-year degrees were designed to prepare students for.

The numbers are stark. The Federal Reserve Bank of New York reported unemployment among recent college graduates at 5.7% at the end of 2025, with underemployment reaching 42.5% — the highest level since 2020. Job postings on early-career platform Handshake dropped more than 16% year-over-year, while applications per role jumped 26%. This squeeze is already happening, and AI agent deployment is just beginning to scale.

The Upskilling Imperative

High-performing organizations understand that cutting entry-level positions without redesigning talent development creates a time bomb. In five years, when current senior staff retire or move on, who replaces them? Organizations that successfully navigate this transition aren't treating AI as a headcount reduction tool — they're using it as a catalyst for workforce transformation.

The most effective response involves aggressive upskilling of existing staff combined with fundamentally different onboarding pathways for new hires. Instead of bringing in junior workers to handle routine tasks, organizations need to bring them in with the expectation that they'll work alongside AI from day one, focusing on exception handling, quality assurance, and progressively complex judgment calls.

This requires substantial investment. Gartner research emphasizes that organizations must create "skills intelligence" programs that inventory current capabilities, identify gaps, and guide targeted development. Some companies are deploying AI-powered simulators that allow new hires to practice complex scenarios in safe environments, compressing what would have been years of on-the-job experience into accelerated learning cycles.

But upskilling isn't just about new hires. The entire existing workforce needs to shift from task execution to AI orchestration — understanding what to delegate to agents, how to verify their output, when human judgment is essential, and how to continuously adapt as AI capabilities expand. This is a multi-year initiative that requires executive commitment, not a training module employees complete once.

The alternative to upskilling is pipeline choke. Organizations that reduce entry-level hiring without investing in alternative talent development pathways will face a severe expertise shortage when their current workforce ages out. The cost of that failure — measured in lost institutional knowledge, inability to execute complex projects, and expensive emergency hiring — will far exceed the investment in structured upskilling programs.

What Universities Are Actually Doing

The institutions that recognized this earliest are now deep into curriculum redesign. The shift isn't about adding "AI literacy" as a single course requirement. It's about fundamentally rethinking what a degree program should build.

Higher education leaders predict that by the end of 2026, AI literacy will be embedded across every degree program, with assessment moving away from whether something was AI-free and toward how students demonstrate their thinking process. Traditional take-home essays are quietly disappearing from syllabi because they no longer measure learning in an environment where AI can generate competent prose in seconds.

Universities are redesigning assessments to prioritize reasoning and critical thought rather than completed work products, with some institutions implementing formal AI governance structures as federal funding guidelines and accreditation bodies signal that schools must demonstrate how AI systems are governed, monitored, and aligned with accountability standards.

The University of North Texas launched a Bachelor of Science in Artificial Intelligence in February 2026. The Philippines' Department of Education officially sanctioned AI use in public schools through formal policy. Washington State University moved away from "detect-and-punish" models to encourage faculty to include "AI-Positive" statements in syllabi.

These aren't pilot programs anymore. These are institutional commitments.

The Experience Compression Paradox

Here's where it gets complicated. Some organizations are exploring AI simulators that allow junior staff to practice complex scenarios in safe environments, compressing years of experience into accelerated learning. One insurance company saw a 71% drop in underwriter certification failure rates by using AI-powered simulations — producing senior-level output at junior salaries.

This creates a paradox: AI can accelerate skill development for the people who get hired, but it simultaneously reduces the number of entry-level positions available. The door narrows even as the learning curve inside steepens.

While 55% of supply chain leaders expect agentic AI to reduce entry-level hiring needs, 86% believe AI adoption will require new processes for developing future talent pipelines. Organizations know they're creating a structural problem. They just haven't figured out what replaces the traditional career ladder.

The Healthcare Context

In healthcare IT and information security — my world — this tension is acute. The field already faced a talent shortage before AI agents entered the picture. Now we're looking at a scenario where AI handles tier-one security operations center work, basic log analysis, and routine vulnerability scanning, but we still need human judgment for incident response, risk assessment, and architectural decisions.

The problem is that those higher-level skills were traditionally developed by doing the lower-level work first. You learned to architect secure systems by first spending time troubleshooting why systems failed. You developed incident response instincts by triaging hundreds of low-severity alerts.

If AI agents compress that learning phase or eliminate it entirely, where does expertise come from?

What the Panel Revealed

Back in that university boardroom, the question hanging over the discussion was this: Are we training students for jobs that won't exist by the time they graduate, or are we training them for roles that haven't been defined yet?

The honest answer from everyone at the table was that we don't know. The instructors understood that they need to shift from teaching specific technical skills to building adaptive capacity — the ability to learn new tools quickly, to integrate AI assistance effectively, to identify problems that still require human judgment.

But what does that curriculum look like? How do you assess "adaptive capacity" in a way that meets accreditation standards? How do you convince eighteen-year-olds to invest four years and substantial debt in a degree program when entry-level unemployment might be in the mid-30s by graduation?

No one had confident answers. What they had was urgency.

The 2027 Class

BlackRock CEO Larry Fink warned that the class of 2026 could face the hardest path to office jobs in recent memory. The class of 2027 will enter an even more transformed landscape.

Some education experts predict that by the end of 2026, a significant number of institutions will move beyond pilot projects to fully integrated AI-first programs where AI literacy and instructional support are embedded throughout course design. These programs won't just teach about AI — they'll assume students are using AI for routine cognitive work the same way previous generations assumed access to calculators and internet search.

The students who thrive will be the ones who can do what AI can't: synthesize across domains, navigate ambiguity, build relationships, identify novel problems worth solving. As one education technology leader put it, AI gives institutions a chance to focus on what machines can't do — curiosity, creativity, collaboration, communication.

The question is whether universities can redesign fast enough to prepare students for that reality, and whether employers can restructure career pathways to develop talent without the traditional entry-level runway.

The Structural Challenge

This isn't a problem that AI training programs solve. It's not fixed by adding "prompt engineering" to computer science curricula or requiring students to learn about large language models.

The challenge is structural: if organizations deploy AI agents to handle the work that traditionally trained junior employees, and if those organizations simultaneously reduce entry-level hiring as surveys show 21% of companies have already done with plans for half to follow by 2027, then the pathway from education to employment breaks.

High-performing organizations are responding by redesigning roles, upskilling current talent to work alongside AI, and creating alternative development pathways. But "alternative development pathways" is consulting speak for "we don't know what replaces the traditional career ladder yet."

Universities are in a race against deployment timelines. Every semester of delay in curriculum redesign means another cohort graduates into a market that has shifted further. The instructors in that boardroom understood this. That's why the realization was so sobering.

What Comes Next

The conversation that started in that university advisory board meeting is now happening at institutions across the country. Some are moving fast — launching new degree programs, redesigning assessment frameworks, embedding AI throughout curricula. Others are still debating whether this is real or hype.

Education scholar Bryan Alexander suggests that what happens next depends heavily on whether the AI bubble bursts or continues expanding. If AI experiences a major market correction, external pressure for academia to deploy AI might slacken. If AI adoption accelerates, universities risk being seen as too expensive and out of touch compared to technology alternatives.

Either way, the class of 2027 is already enrolled. The class of 2028 will enter college this fall. Universities have a narrow window to figure out what education looks like when the entry-level runway disappears.

The instructors in that boardroom knew this. That's why they asked the hard question. They just didn't expect the answer to be "we're all figuring this out together, and we're running out of time."
